Case Study Organization Culture and Job Satisfaction

Harsh is very much tensed. The present situation of the Alloy & Co. is very complicated and have degraded
their status in the manufacturing market. The company deals in production of steering wheels, bumpers was
headed by Ashok Malik, the owner of the company. The company attained great height under his leadership. He
had been serving for the organization for last 20 years with all possible satisfaction to the employees.
Harsh has built all the policies of the organization employee friendly under the guidance of Ashok. Ashoks
motivation has helped Harsh to build an employees culture. Employees feel the importance of their role in the
organization and free to take decisions at odd moment
But the situation has got adverse after the retirement of Ashok Malik. The succession planning to his sons
Reyansh, Vinayak and Deepak has changed the working culture of the organization. They have brought policies
according to their attitude. Besides that these brothers have clashes among themselves which has led to the
division of the team into different team.
Reyansh is money minded and tries to cut down all the possible cost of the organization. He has ordered Harsh
to cut down the travelling allowances by 50%. In the concept of productivity, Reyansh has tried to pull out all
the comfort timing, thinking to increase productivity. The festival bonus, special best employee cards privileges
have been ordered to be eliminated.
Deepak had the traits of a traditional businessmen. He is the opposite to his fathers view. What his father has
built in this 15 years, he wants to change all that in 15 days. He doesnt like employees coming with new
suggestions, working as per their conveniences. He wants Harsh to take remedial actions for the same.
Vinayak is ambitious like Ashok and wants to tie up hands with international players. His idea is actually liked
by Harsh but the time is wrong. Harsh thinks the orthodox thinking and cost cutting cant be matched up with
ambitious thoughts. He has to draft the policy network, keeping in the mind- what their new boss wishes and the
culture that has prevailed in the organization. He is in utter dilemma as he doesnt want to disappoint anyone.

Questions and its Possible Answers


1. What is the difference between the attitude of Ashok Malik and his three Sons?
Ans.1- Ashok Malik along with Harsh, the MD of the company had drafted such policies that the employees of
the organization felt very happy, satisfied and motivated at the same time towards their work with an aim to
deliver results and achieve the goals of the organization. Under their policies the employees were given the full
freedom to take the decisions at any point of time as and when required by the company for its wellness. Ashok
Malik treated the employee as his family members and always welcomed the suggestions given by any of the
employees for the betterment of the company. He gave them frequent rewards, bonus and other allowances
which helped in keeping the employees motivated and dedicated towards the organization.
On the other hand, his sons were of equally opposite attitude as compared to their father.
Reyansh being over money-minded ordered Harsh to cut down the allowances, rewards and bonuses up to 50%
given to employees and also became much strict in working hours and the flexibility offered to employees while

working. He thought by making them work more he will yield large and greater outputs but ignored the fact that
effectiveness and efficiency in the production will come down by the standards.
Deepak was an extreme orthodox kind of businessmen with an attitude who never wanted the employees to be
given freedom to express their views or give any suggestions to the management regarding the work of the
organization. Like in the older days he just wanted the employees to work as per the guidelines set by him and
without any possible alterations. In all he was not at all matched up with his fathers view of thinking and
wanted to change everything altogether and as early as possible that was practiced under the reigns of his father.
Vinayak was somewhat as his father in terms of attitude towards the business. He wanted to expand his
business, join hands with the international players but his timing of taking decisions being wrong was the
biggest problem and so it was very difficult for Harsh, the MD to combine the thoughts of Vinayak with that of
Reyansh and Deepak.

2. What policies should Harsh make for the organization?


Ans.2- Harsh is in a dilemma about the possible decision that he should take which would be beneficial for the
organization and at the same time, do not disappoint his new bosses. He must realize that neither of his new
bosses are completely wrong or completely right about their way of managing a business. He should take a note
of all the positive qualities of the three brothers while making his decision; for e.g. Reyansh aims at saving
money and is money minded, thus he would never sign a deal which is may not lead to profits. Vinayak wants to
expand the business ad also wishes to tie up with international partners, which can be the next step for the
companys success, if provided with the correct guidance and support at the right time. Thus, Harsh should
understand the aims and ambitions of his bosses and he should give guidance and proper suggestions at the right
time. This would help the organization to achieve greater heights.

3. What was the culture of the organization? What is the culture demanded by the new bosses?
Ans.3- Earlier the culture of the organization was very much employee friendly. The employees were given the
full freedom to take any decision at any time for the betterment of the organization and exercise their decisions
with full power so as to lead the organization towards the achievement of its goal. Every required step was
taken by the company to keep its employees motivated, dedicated and satisfied with the organization
irrespective of anything. Employees were treated as their biggest asset. It can be rightly said that Alloy & Co.
was an ideal place to work at for any employee.
But since the retirement of Ashok and with the arrival of new bosses a sudden change has been experienced by
the employees in the organization culture. Now the bosses have cut down the rewards, bonuses, allowances and
every other thing that helped the organization to keep its employees satisfied, motivated and dedicated towards
the organization and achieve goals.
In reflection of new culture, that the new bosses demand what till now has been seen is that no more the ideas,
opinions, or new suggestions are being welcomed by the Bosses. The employees are only considered as normal
workers not as an asset as it was earlier. Whatever is planned by the organization only that will be implemented
regardless of any alterations and the decisions will only be taken by the Bosses. No sense of belongingness is
now experienced among the employees for the organization and the bosses are also least concerned about that
thing. Almost no step is being seen in the policy of the company to keep the employees motivated and satisfied
and it doesnt bother the owners too. In the near future there is a possibility of more cutting down of the
allowances and rewards too which will slowly and gradually lead towards the decline in companys
performance and its employees dedication and performance too. Thus it can be said that the new Bosses doesnt

want any such authorities to be given to employees that enables them to take decisions on their own. They just
want them to work as per the orders of the Bosses as was experienced in the older times.
